You seem to not know what you're getting into.

During the interview didn't you ask what company benefits employees are entitled too?

Also, what about location because even if job #2 is more laid back and enjoyable if the commute is too long it will suck the passion clean outta you.

I dont see the big hangup with 21 pto days and not being able to use company phones to make personal calls but if its that big of a deal to you I would go with the more laid back culture in #2, 80k is nothing to sneeze at either.
It’s just an example of the strict rules.

Yeah, those are actually pretty standard rules for job one. You actually work at a pretty cool place if they're okay with you making personal calls from a work phone.

But getting 21 days PTO in your first year is HUGE. Most places get called generous for giving you 18 first year. Just double check that they don't count all time off as PTO. A lot of companies are doing that to wow you with the big number, but then you realize that that's 21 days for vacation, AND being sick.

I'd take a good look at job three, though. Being the first person in your role will probably grant you a level of autonomy you wouldn't get elsewhere, since there's no one else doing your job. On top of that, most people that find an in in the non-profit world are usually lined up with a well paying job until they just feel like doing something else. And not to mention that if you do well in your role, advancement is probably an assured thing for you, since you'd be breaking new ground.
