The Japanese animation industry is infamous for basically treating its workforce like indentured servants, especially back in those days. So that's how and why.

Unless people want to go back to the old ways of exploiting animators and staff, with the information we know now, I think we should just appreciate what today’s animation teams can deliver on aggressive timelines by these greed corporations.
